Is my current family the norm?

No. They work for you because they worship you. Are you crazy? Of course they get a COL increase just like you,! They also get a minimum of a week's salary for Christmas bonus.

I write into my contract that I will have a reference letter each year as part of my review, and that I will receive additional compensation to be mutually decided. I don’t care if it’s a raise, health insurance, extra pto, or something else. It is the norm, but that doesn’t mean each family agrees to it; I don’t have to accept a position if a family disagrees.

We do a review and raise yearly. At this point the review is mostly talking about what's going on in the coming year (vacations, etc.) and what the kids will need.

It's different for every nanny. No all families are nice given their nanny a yearly raise. It depends of the family. Sometimes they just can't afford it. Sometimes they can afford, but find really hard for them be generous and just don't appreciate the roll the nanny has in their children's life.
